PAGE PAGE 10 高星级酒店员工工作重塑对角色内、外行为的影响研究 摘要 随着我国旅游餐饮行业的快速迅猛发展,酒店间竞争日益加剧,酒店面临的人力资源管理挑战越来越多。如何提高员工工作责任心与主动性是酒店人力资源管理需要思考的首要问题。本研究拟对高星级酒店员工工作重塑对角色内、外行为的影响进行研究。国内外的大量实证研究表明,通过工作重塑,员工能够加深对工作的认知,提高工作主动性,因而会提高工作投入。员工角色内行为是指员工完成自己工作岗位中被分配的任务。与员工角色内行为不同的是,角色外形为指工作职责外的行为,且这些行为要对公司或者部门有利。 本研究采用问卷调查法,以线上方式从多个高星级酒店的员工当中获得了85份有效数据,运用SPSSAU软件对样本数据进行处理和分析,结果表明:工作重塑对角色内行为具有与显著的正向影响,工作重塑对角色外行为具有与显著的正向影响。这说明,工作重塑是员工角色内、外行为的一个重要前因机制。通过我们的研究,为酒店在该领域的工作提供了指导。 关键词:工作重塑,角色内行为,角色外行为 ABSTRACT With the rapid development of hotel industry and hotel competition, hotels face increasing human resource management challenges. How to improve the staff responsibility and initiative is the primary problem to think about in the hotel human resource management. This study proposes to study the influence of high - star hotel employees on internal and external behavior. Job remodeling refers to cognitive or behavioral changes made by individuals in job tasks and work relationships, and is a bottom - up job design approach led by employees. A large number of empirical research at home and abroad shows that through work remodeling, employees will gain more control over their work, thus spontaneously increasing their work investment and emotional commitment to the enterprise. Behavior within the employee's role refers to the performance of the duties specified in the job description, namely, completing the tasks assigned to the job. Different from employee's in role behavior, role shape refers to the behavior outside the job responsibilities, and these behaviors should be beneficial to the company or department. In this study, 85 effective data were obtained by questionnaire method, and SPSSAU software. The results show that the work remodeling has a significant positive effect on the internal behavior and that on the external behavior. This shows that job remodeling is an important prefactor mechanism for the internal and external behavior of the employee role. Through our research, we provide guidance
