初中教师组织公正感、工作满意度、工作投入及其关系研究 摘要 工作投入作为工作倦怠的对立面在积极心理学的背景下被广泛关注。基于培养教师积极心理品质、提升工作热情,增强工作投入水平的目标,教师工作投入也受到了学者的重视。教师工作投入不仅影响其自身的生活质量和职业发展,还影响学生的学业成就及身心成长,乃至学校的教育质量、国家的教育整体水平。Demerouti等人工作要求-资源模型探究组织公正感对工作投入的的影响,并且深入分析工作满意度在二者间的中介作用 Abstract Work engagement has been widespread concern as the opposite of burnout in the context of positive psychology. So as to cultivate teachers’psychological quality and improve the work enthusiasm, enhance the level of work engagement, work engagement of teachers also received attention of scholars. Work engagement of teachers is not only affect their own quality of life and in career development, but also affect students academic achievement, physical and mental growth, the level of educational quality of schools and the nation.This study is based on Job Demands-Resources model of Demerouti,to junior middle school teachers for the study,learning secondary school teachers’ perceived organizational justice, job satisfaction and work engagement, exploring the mediating role of job satisfaction between organizational justice and work engagement. The main conclusions are: 1. Junior middle school teachers’ perceived organizational justice is in the middle level;Male teachers was significantly higher than the female; the higher the level of professional titles, justice feel stronger; Teachers who within five years and more than 25 years of seniority was significantly higher than between 5-15 years and 16-25 years in organizational justice. 2. The level of junior middle school teachers’ job satisfaction is in general; Teachers’ job satisfaction in key schools was significantly higher than teachers in general schools; The lower the degree of teachers, the lower the job satisfaction; The higher job title of teachers, the higher the job satisfaction. 3. The level of junior middle school teachers’ work engagement is in general; Male teachers’ work engagement was significantly higher than female; Unmarried teachers work engagement was signific
