經營管理論叢 Vol.6, No.1, 2010第 23-47頁 企業動態能力、組織變革策略與組織變革績效之探索性研究 The Explorative Study of Dynamic Capabilities, Organizational Change Strategy and Organizational Change Performance 侯嘉政 1 陳宜伸 2 張宏榮 3 (Received: Jun. 25, 2009 ; First Recvision: Oct. 8, 2009 ; Accepted: May. 25, 2010 ) 摘要 本研究回顧組織變革之相關文獻後，將組織變革歸納為技術性、結構性、行為性、 縮減性、策略性等五種策略模式，且採用動態能力觀點加以探討組織變革之歷程。本研 究認為組織變革績效的良窳，取決於企業本身之動態能力與組織變革策略之配適情形， 若能力與策略有良好之配適，則對變革績效有正向之影響。為探討此一問題，本研究以 個案研究法，首度針對國內第一家上市公司重整成功的企業－東隆五金公司進行深度訪 談與初、次級資料佐證，深入分析瞭解東隆五金的組織變革策略，並以動態能力觀點， 探討企業在變革策略和組織能力中，如何進行配適、運作，以創造優異的變革績效。研 究發現企業進行各項變革策略時，若配適相對應的動態能力，對組織變革績效會有正向 影響。換言之，企業必須考慮其動態能力和變革策略的良好配適，亦即針對不同的變革 策略，培養配適之動態能力，或針對本身之動態能力而擬定不同的變革策略，以獲致成 功的組織變革，產生良好的變革績效。 關鍵詞：動態能力、組織變革、組織變革策略、東隆五金 Abstract This research is thought the performance of organizational change, depend on enterprises own dynamic capabilities and the mixing the right situation of organizational change strategies, if ability and strategies have the good one to worthy of being right, is having the performance of improving to its influence. In order to probe into this question, this research is with case study, reform successful enterprises to the domestic first listed company for the first time - Tong Lung Metal Industry Company carries on depth interview and the beginning, secondary materials evidence, analyse in depth the organizational change strategies of finding out about Tong Lung Metal Industry Company, and with the dynamic capability view, probe into enterprises in improving the strategies and ability to organize, how to mix right, operation, in order to create the excellent change performance. 1 國立嘉義大學企業管理學系教授兼研發長 2 國立嘉義大學管理所碩士 3 環球技術學院行銷管理系助理教授
