知识型团队的绩效管理研究 摘要 随着市场的全球化和知识化进程的不断深入，知识工作者成为促进经济和企 业发展的主力军，与知识工作者紧密相连的知识工作成为了现代工作的主流。知 识工作往往需要解决复杂多样和变化莫测的问题，这就常常要涉及到跨学科的问 题，而很多跨学科的高度复杂的知识体，并不是单独依靠一个人的能力就能完成 的。因此，在企业中，团队成为了知识工作者的发挥其价值的重要载体。企业为 了获得竞争优势，通过知识型团队的创新活动来实现技术、产品和服务的创新成 为了企业发展的关键所在。从世界范围内看，经济的发展更多的取决于知识型团 队的研究与开发活动，而我国企业的自主创新能力与世界发达国家相比还有较大 的差距，如何充分发挥知识型团队的创新能力，提高知识型团队管理水平成为了 社会和企业迫切需要解决的问题。 绩效管理在人力资源管理中占有重要的地位。提高知识型团队管理水平的关 键在于提高知识型团队的绩效。而目前我国的知识型团队的绩效管理与国外相比 还存在很大的差距。本文在前人理论研究的基础上，对知识型团队绩效管理的本 质、特点及流程进行了系统的阐述，找出了现阶段企业中知识型团队绩效管理体 系中存在的主要问题，并就这些问题进行了成因分析，认为主要是由思维方式上 的偏差，绩效管理的理论、实践和技术滞后等原因造成的。并针对这些问题，从 构建以战略为导向的知识型团队的绩效管理系统，采用类平衡计分卡构建知识型 团队的评价指标体系，完善激励约束机制，进行及时有效的沟通和反馈等方面给 出了可供参考的对策。 关键字：团队，知识型团队，绩效管理 1 The research of performance management in knowledge team Abstract With the globalization of markets and knowledge process, knowledge workers become the main force to promote economic and business development, knowledge work which are closely linked into knowledge workers is the mainstream of modern work. Knowledge work is often required to solve complex, diverse and unpredictable questions, which are often related to the interdisciplinary, interdisciplinary and highly complex body of knowledge not to rely solely on the ability of a person .Therefore, in the enterprises, the team has become an important carrier which knowledge workers play its value. In order to gain competitive advantages, the enterprises implement the technology, products and services innovation through knowledge team’s innovation activity.
