如何提高战略决策效果？ TMT 社会资本与冲突的作用 1 2 3 陈璐 杨百寅 井润田 （1. 电子科技大学，经济与管理学院，四川省成都市，610054; 2.清华大学，经济管理学院，北京，100084） 摘要：本文以108家企业的高管团队（TMT ）为样本，验证了TMT 内部社会资本、团队冲突与战略决策效果的关系模型。验 证结果表明，TMT 内部的结构性、关系性和认知性社会资本均与决策效果正相关，但对团队冲突的影响却不一致。结构性、 关系性和认知性资本均与情绪冲突负相关，仅有关系性资本与认知冲突正相关。而团队冲突发挥了双刃剑的作用，认知冲突 和情绪冲突分别从正反两个方向影响决策效果。此外，认知冲突和情绪冲突在内部社会资本与决策效果之间起到了部分中介 的作用。 关键词：TMT 内部社会资本；认知冲突；情绪冲突；战略决策效果 How to Enhance TMT Strategic Decision Effectiveness ? School of Economics and Management, Tsinghua University, 100084, China) Abstract: Using the data from top management teams of 108 enterprises, this study tests a theoretical model linking between TMT internal social capital, conflict and strategic decision effectiveness the results show that all of the three dimensions of TMT internal social capital are positively related to decision effectiveness, but their effects on TMT conflict are incompatible. The structural, relational and cognitive dimensions are negatively related to affective conflict, whereas only relational dimension is positively related to cognitive conflict. It also indicates that cognitive conflict has positive effects on decision effectiveness, whereas affective conflict has negative effects. The results further reveal the partially mediating role of TMT conflict between TMT internal social capital and decision effectiveness.
