星级饭店员工流动问题研究 摘要 自改革开放以来,我国经济持续健康、稳步地增长,也推动了第三产业的快速发展。特别是在我国加入世贸组织以及即将迎来奥运会之际,作为第三产业支柱的饭店业得到了前所未有的良好发展机遇。 饭店作为服务性企业,其提供的产品主要是软性的服务,饭店的服务需要通过人这个特殊的载体才能顺利地提供给客人,饭店的人力资源在饭店经营中的资源属性比其他行业更明显,所以饭店的人力资源管理有着不同于其他行业的特点,因为服务这种无形的产品很难进行准确的定量分析。饭店员工是饭店的核心灵魂,但在饭店业迅猛发展的过程中,员工流动频繁、流失率高却成为制约饭店发展的瓶颈。人们已经越来越认识到饭店之间的竞争实际上就是饭店所拥有的人力资本的竞争,因此,如何留住核心员工、避免人才流失已经成为饭店业普遍面临且要解决的问题。 本文旨在研究目前饭店业员工流动的影响因素,并在此基础上探讨如何有效地控制员工流动。本文首先介绍了研究背景、目的及意义等内容,接着对员工流动问题进行动态综述,并分析目前饭店业员工流动状况及其影响因素。然后引入二次多项式模型,结合SPSS14.0对两家样本饭店的员工流动情况分析,最后从人力资源规划、招聘、培训、绩效管理、薪酬管理等人力资源策略提出降低员工流动的方法。 关键词:星级饭店 流动 控制 Abstract Since the launch of reform and opening up, China's continued economic health, steady growth, also promoted the rapid development of the tertiary industry. Especially in our country's accession to the WTO and the upcoming Olympic Games greeting, the hotel industry as a pillar of the tertiary industry has been unprecedentedly good development opportunities. Hotel as a service enterprise, its products mainly to provide soft services, through hotel services is a special carrier who can successfully offer its guests by the employee, the hotel's human resources in the hotel business attributes more obvious than others in the resources industry. Therefore, the hotel's human resources management has the characteristics are different from other sectors, such as services intangible product ,it is difficult to make accurate quantitative analysis. The hotel staff is always the core soul of the hotel, but the hotel industry in the process of rapid development, staff mobility frequent, high wastage rate of development has become a bottleneck restricting the hotel. It has been increasingly recognized that the competition between the hotel restaurant is actually owned by the competitive human capital, therefore, how to retain key employees, to avoid a brain drain facing the hotel industry generally and the problem to be solved.
