摘 要 半导体制造业是1990 年代新兴的产业，最先起步在美国，后在 台湾、日本迅速发展，1990 年代末进入中国大陆，属于资本密集型 的高新技术产业。 从半导体制造业的行业特点来看，一方面它属于高科技行业，竞 争激烈，技术进步快，需要团队具备雄厚的技术基础、很强的技术开 发创新能力；另一方面，它也是一种制造业，需要团队制定工作流程， 并严格按标准规范，以及精密的质量进行管理，保证精密质量的实现。 在从事半导体制造业的这些年中很少遇见能同时处理好以上两 种要求的团队，如何创建一支适合半导体制造业特点的团队是本论文 的研究对象。 本文首先简介绍了半导体制造行业；然后分析了 U 公司的技术 特点以及 U 公司组建新团队的背景；再次，论文研究了团队目标、 团队成员的选定、构建完美团队的组织架构、制定激励体制、奖惩体 制，创立知识技术管理系统、风险管理体系、绩效考核和管理系统、 成员培训体系，以及不同职能小组的横向整合。同时，论文研究了团 队领导的作用、技术、和管理风格对团队的影响，探讨了适合此团队 的最佳领导所要具备的特质。 关键词：半导体制造，有效团队，绩效管理，风险管理，知识管理。 THE BULIDING AND CONSTRUCTION RESEARCH OF U COMPANY E DEPARTMENT S-GROUP TEAM ABSTRACT Semiconductor manufacture is the new industry which originates from in USA in 1990s, It makes fast progress in TaiWan and Japan, and transferred into China Mainland in the end of 90s. Semiconductor manufacture is one of the high capital investment and high technology industries. Due to the feature of Semiconductor manufacture, in one hand, it is high technology industry, technology improvement is very fast, it took only 15 years to upgraded 8~9 times from the to micron generation to nano-generation, as a team in this industry, they need to have very strong technical background, and very strong ability in research, development and innovation. In the other hand, semiconductor manufacture is also a manufacture industry; it need to set up standard working procedure, and must strictly to follow it. High quality control is the very key item. There are few group which can meet the two request together mentioned before. Some teams has higher flexibility, which can allow team member to show their enthusiasm and creativities.
