* 合作伙伴关系实践、劳动关系氛围与组织依附 席猛   赵曙明   (南京大学,商学院人力资源管理系,江苏南京,210093) 摘 要:合作伙伴关系理论自 20 世纪80 年代末一经提出,就受到学术界与管理实践者的关注,但在 我国的研究尚处于起步阶段。另外,合作伙伴关系实践对组织依附的影响机制的研究很少有人涉及。本文 主要探讨了合作伙伴关系实践对组织依附的影响机制:合作伙伴关系实践对员工的组织依附具有显著的正 向影响,而劳动关系氛围在这两者之间起着中介作用。本文通过对江苏、福建、山东三个地区的 157 家已 经建立工会的企业进行问卷调研,对获得的数据进行结构方程模型处理,我们的实证结果支持了这种机制。 本文的研究丰富了合伙伙伴关系实践与组织依附之间关系的实证研究结果,具有重要的理论意义和实践意 义。 关键词:合作伙伴关系;劳动关系氛围;组织承诺;离职意愿  Does Partnership Practices Influence Organizational Attachment ?Exploring the Mediating Effects of Industrial Relations Climate Xi Meng Zhao Shuming (School of Business, Nanjing University, Nanjing, 21093) Abstract: Partnership theory has gained a great attention by scholars and managers since it was put forward in the late 1980s. However, the research of partnership theory in our country is still at the initial stage. And few people studied the mechanism between partnership-related practices and organizational attachment. This paper mainly discusses the partnership practice on organizational attachment mechanism. Partnership practice has a significant positive effect on employees’ organizational attachment. And the industrial relations climate plays an intermediary role between partnership practices and employees’ organizational attachment. This paper examines a unique set of data on the operations and mechanism of partnership practices and industrial relations climate that covered almost one thousand employees from 157 companies from Jiangsu, Fujian and Shandong in China. The authors test the data by means of the structural equation model, and the empirical results support this mechanism. The paper enriches the research of partnership
