摘 要 胜任特征是当前人力资源管理领域研究的热点问题之一，自上世纪90 年代末 期胜任特征研究被引入国内以来，国内研究者对此展开了不少研究，并且通过胜 任特征建模，从不同的角度和层面提出了多种胜任特征模型。本研究本研究采用 问卷法、行为事件访谈法、多元统计等方法对初中班主任的胜任力进行了实证研 究。探索了我国初中班主任需要的胜任力，并对重庆市初中班主任进行了胜任力 试评。 研究分两部分。第一项研究通过对初中生和学生家长各50 名进行问卷调查， 对优秀班主任和普通班主任进行行为事件访谈法，收集了初中班主任胜任力项目。 然后对初中班主任进行胜任力关键度问卷调查，最后确定了初中班主任胜任力评 定问卷的项目。对获得的数据进行探索性因素分析，得出结论：初中班主任胜任 力结构包括10 项胜任特征：育人能力、知识结构、教学能力、心理辅导能力、班 级管理技能、职业道德、情感、自我监控能力、人际交往、成就动机。第二项研 究通过初中班主任胜任力问卷对重庆市初中班主任进行了测评，测评结果显示重 庆市初中班主任胜任力水平较高，其中职业道德和教学能力 2 项胜任力特征表现 最好，心理辅导能力和育人能力 2 项胜任力特征水平较差。此外，对被评价班主 任进行差异分析，结果显示：工作时间的长短会影响到班主任的胜任力水平。研 究结果提醒我们在选择班主任和培训班主任时，在某些方面要有所区别。 本研究对建立专业化的初中班主任胜任力评价体系进行了尝试性的探讨。研 究结果为选择教师担任中学班主任提供了较为全面和客观的胜任力系统标准，为 培训中学班主任提供了较为科学的效果评估标准。此外，对重庆市中学班主任的 试测结果为今后重庆市初中班主任的管理、培训、选拔提供了一些建议。 关键词：初中班主任，胜任力，胜任特征 - ABSTRACT Recently,the competency is one of the critical issues on human resource management.Since its first introduction to China in the 1990s,many scholars have kept on studying it.,through constructing the competency model,scholars put forward many kinds competency models from different angle and sides. Questionnaires, BEI technology and multiple statistic method are used to explore the competence of secondary school head teacher empirically. The required competences of junior high school teacher in china are identified. Furthermore,the report evaluates the competence of secondary head teacher in Chongqing. This research includes two parts.
