AbstractWiththeeconomicglobalizationandtherapiddevelopmentofscienceand technology,expatriatesandassignmentofstaffhasbecomeacommonlyused methodoftrans-regionalenterprisehumanresourcesdevelopmentandutilization, thisisatremendouschangeintheexternalenvironmentwhereenterprisessurvival anddevelop.Basedontheroletheory,matchingtheoryandexistingresearch,thisresearch takestheexpatriatestaffofrealestatecompanyAforthecases,andstudiesthe work-family’sconflict situationandantecedentvariablesof the expatriate staff. Firstofall,thisstudyestablishesathreedimensionalanalysisframeworkof “conflictdirection–jobrole–familyrolewhichneedstocoordinate”,discussesthe basicperformanceofwork-family’sconflictofexpatriatestaff,andthengives conflictionsdescriptiononebyoneaccordingtotheconflictionclassificationof roletheory.Basedonthescaleofthework-family’sconflictoftheexpatriatestaffand questionnairesurveymethod,thisresearchfinds inrealestatecompany A,the work-family’sconflictoftheexpatriatestaffisinamediumlevel,inwhichconflict ofworkbasedontimewithfamilyisthehighest,conflictofintenseworkwith familyandfamilybasedontimewithworkarealsoatarelativelyhighlevel.Thisresearchstudiestheantecedentvariablesofwork-family’sconflictfrom fouraspectsofworktimelimited,workoverload,jobinvolvementandperceived organizationalsupport.Throughtheconstructionofmeasurementscalesand questionnaires,thisresearchfindstheworkoverloadoftheexpatriatestaffisvery high,perceivedorganizationalsupporttakessecondplace,thejobinvolvementisat arelativelylowlevel.Thereisarelativelystrongcorrelationbetweentheformer twofactorsandthework-family’sconflictofexpatriatestaff.ByMultiple regressionmethod,thispaperconfirmsthesignificantinfluencebetweenthe antecedentvariablesandwork-family’sconflict.Thisresearchmakesfurthereffortstoanalyzetherelationshipbetween perceivedorganizationalsupportandwork-family’sconflictfromthreeanglesof instrumentalsupport,emotional support, supervisorsupport.
