领导风格对员工绩效的内在影响机制研究中文摘要 领导风格对员工绩效的内在影响机制研究 中文摘要 I I PAGE PAGE IV 领导风格对员工绩效的内在影响机制研究 中文摘要 领导的有效性、组织和员工关系以及员工的工作绩效一直都是组织行为学、人 力资源管理理论研究与实际工作中最重要问题。本文在研究领导风格对员工工作绩 效的影响机制基础上，探讨员工组织承诺是否起到中介作用，并运用理论和实证研 究相结合的方法，对此假设进行了具体分析和实证探讨。 首先，在分析已有研究成果的基础上，本研究将交易型领导风格和变革型领导 风格看作自变量、员工组织承诺看作中介变量、员工工作绩效看作因变量，构建概 念模型并提出相应的研究假设。其次，在实证分析方面，通过实地派发和邮件发放 形式进行问卷调查，总共获得 249 份有效问卷。接着对调查数据进行了统计分析， 研究的主要结论如下： （1）交易型领导风格对员工工作绩效存在显著影响，表现在主动例外管理和交 换性奖励与员工工作绩效之间存在正向相关关系；被动例外管理与周边绩效存在负 相关关系，与任务绩效的关联性不大。 （2）变革型领导风格可以显著提高员工的任务绩效，但在周边绩效方面却不明 显。表现在领导魅力、个性化关怀、智力激发、愿景激励四个维度与任务绩效呈显 著正相关关系，领导魅力和愿景激励能够带来周边绩效的显著提高，但是个性化关 怀和智力激发对其影响不显著。 （3）自变量为交易型领导风格时，员工组织承诺起到了部分中介作用，即主动 例外管理、交换性奖励和被动例外管理不仅可以直接影响员工的工作绩效，而且还 会通过组织承诺间接地影响工作绩效。 （4）自变量为变革型领导风格时，员工组织承诺起到了部分中介作用，具体表 现在领导魅力、个性化关怀、智力激发、愿景激励会通过员工组织承诺影响任务绩 效，员工组织承诺在领导魅力和愿景激励与关系绩效之间也存在部分中介作用，领导 中文摘要 领导风格对员工绩效的内在影响机制研究 者可以通过提升领导魅力和加强愿景激励，来激发员工的组织承诺，提高周边绩效。 关键词：领导风格 组织承诺 工作绩效 作 者：伍 彩 指导教师：李晓峰 领导风格对员工绩效的内在影响机制研究英文摘要 领导风格对员工绩效的内在影响机制研究 英文摘要 III III PAGE PAGE IV Research on Internal Influence Mechanism Between Leadership Style and Job Performance ABSTRACT Leadership effectiveness, the relationship between organization and staff, job performance has been important issues closely discussed in theoretical research and practical work of organizational behavior and human resource management. In this pape r, we assume organizational commitment to play an intermediary role in the influencing mechanism between leadership style and employee job performance, and carry out hypothesis testing through a combination of theoretical and empirical research methods. Firstly, based on summarizing prior research, we build a conceptual model and propose research hypothesis seen the transactional leadership style and transformational leadership style as independent variables, organizational commitment as mediating variables and employee job performance as dependent variables. Secondly, we conducted a questionnaire survey via field distributing and e- mail, and finally received a total of 249
