摘要 摘要 组织 组织学习与企业绩效关系研究——以我国金融企业为例 万方数据 万方数据 万方数据 万方数据 摘 要 当今经济全球化及科学技术的迅猛发展，使得企业赖以生存的环境发生了急 剧的变化，即企业面临的生存环境越来越动荡。面对动荡的环境，理论研究者和 企业管理者认为，组织学习是企业在动态环境中赢得竞争优势最重要的战略资 源。因此，近几十年来，众多学者围绕“组织学习是否可以提高绩效”这一核心 问题进行了大量研究，但是没有得出为大家一致认可的结论。因此本论文期望从 金融行业出发，探讨出组织学习与企业绩效之间的关系。同时，研究金融行业二 者之间的关系也对当前金融业应对金融危机有指导意义。 在研究内容上，本研究分为两个部分：理论探讨部分和实证研究部分。在理 论探讨部分，主要从组织学习定义出发，引出了组织学习与企业绩效之间的关系 ， 以及目前实证研究方面得出的结论。本文在理论研究的基础上，为了更准确的研 究组织学习与企业绩效之间的关系，把组织学习分为共同愿景、学习能力的修炼 和开放心智三个构面，企业绩效分为市场与客户、内部运营、学习与成长、财务 状况四个构面，考察各个构面之间的关系。 实证研究部分首先就是对国外开发的比较成熟的量表进行修改，以使其符合 中国的国情。然后把编制的量表向专家和企业界人士进行了咨询，又对其进行了 多次修改，之后发放问卷收集数据。数据分析采用了信度分析和效度分析，结构 方程模型，调节效应分析，研究分析结果表明，组织学习中的共同愿景、开放心 智对企业绩效的各个维度有显著正向影响，学习能力的修炼对企业绩效的市场与 客户、学习与成长有显著影响，环境动态性对组织学习与企业绩效关系具有一定 调节作用。 最后对本研究的不足作了简短的说明，就今后组织学习与企业绩效关系的研 究方向稍做预测。 关键词：组织学习；企业绩效；金融企业 - I - Abstracts Todays economic globalization and the rapid development of science and technology, which affects enterprises to survive drastic changes in environment, that is, the survival of enterprises are facing increasingly turbulent environment. So theoretical researchers and business managers believe that organizational learning is the most important strategic resource for enterprise in a dynamic environment to gain competitive advantage.Thus,in recent decades, many scholars around the organizational learning can improve performance, the core issue of a lot of research, but did not reach a unanimous conclusion. Therefore, this paper come to expect from the financial sector, explored organizational learning and business performance relationship. At the same time, study the relationship between the financial sector also has guiding significance for the current financial industry to deal with the financial crisis.
