华 华 中 科 技 大 学 硕 士 学 位 论 文 I I 摘 要 激烈的市场竞争让企业意识到知识的重要性。特别在当今知识经济中，领先掌握 一种学问、技术或者商业模式，就会给企业带来竞争优势。这使得企业明白在不断 进行市场扩张时，需要进行知识的积累和创造，为未来奠定竞争潜力。培训发展作 为企业智力资源成长的重要途径，让企业形成知识积累和创造的系统。但其的效率 又直接关系到企业知识积累和创造的效率。因此，每个企业都在寻求适应于自身特 色的培训模式。 本文以分析 A 百货公司的经营状况及目前人力资源培训管理当中的问题着手， 以理论联系实际的方式，为企业开发构建一套培训体系。首先，本文论述了研究的 背景意义，以及研究思路。通过对培训理论发展的过程收集，演绎出不同状态下的 培训模式，并对培训实施的基本理论和操作流程进行概述。其次，分析 A 百货公司 培训工作所面临的情况，并根据人力资源能力模型（P-CMM）的构建出 A 百货培训 体系。按照培训的四个过程入手，并根据 A 百货公司的现状将培训体系分为三个层 次模块：岗位知识模块、技能发展模块、知识能力模块，还对培训的保障措施予以 确立。最后，用 A 百货公司的实际案例来说明整个 A 百货公司的体系的运作。本文 希望通过为 A 百货公司引入基于人力资源能力成熟度模型（P-CMM）的培训体系， 为企业培养高操作性人才，提升员工组织技能，并构建学习型组织，最终持续提升 企业竞争力。也希望通过对 A 百货公司培训体系的探讨为其他类似公司的培训体系 建设提供启示和思路。 关键词：人力资源成熟度 培训体系 百货公司 II II Abstract Now，the organization knowledge in an enterprise plays an important role in the competition. Those who grasp an advanced knowledge，technology or business model will get the advantage in the market. It makes the companies understand that they should accumulate and create their knowledge during their market exploring. The training and development constructs the knowledge system， is an important way of the enterprise develops the intelligence resource. And the effective of training system affects the application and construction of enterprise knowledge system. So every enterprise tries to find the right training model. This article tries to construct a training system in A department store in the combination of theory with practice, begins with the analysis of the company situation and the problems of A department store faced. At first, the article describes the research background and methods，and reviews the training theories development to explain the basic training theory and operation process. Then, it analyses the training of A department store, and designs the training system in A department store based on the People_CMM. At the end, the article explains the training system in A department store as the case study. It hopes the A department store can train the operation staffs,
