青岛市乡村医生公平感提升策略研究 付青王岩青 青岛大学wmwms 摘要： 目的全面分析乡村医牛的组织公平感，探索影响组织公平感的因素，并据此提 出提高乡村医生组织公平感的建议和策略。方法 运用单纯随机抽样的方法，从 青岛市抽取200名乡村医生进行问卷调查;采用SPSS 21.0统计软件进行数据录 入，利用因子分析和双变量相关分析等方法对数据进行统计描述分析。结果因 子分析结果显示，组织公平感的两个维度主要为分配公平和程序公平。相关性分 析结果显示，工作量、决策过程等对组织公平感具有重要影响。结论为提高乡 村医生的组织公平感，应合理安排乡村医生的工作量，建立科学合理的薪酬体 系，提高乡村医生的决策参与程度，建立养老保障制度，増强乡村医生承担医 疗风险的能力。 关键词： 乡村医生;组织公平感;因了分析;相关性分析; 收稿日期：2017-05-13 Research on Strategies for Improving the Sense of Organizational Justice of Rural Doctors in Qingdao FU Qing WANG Yan-qing Qingdao University; Abstract： OBJECTIVE The study is aim to explore the influencing factors of organizational justice by analyzing rural doc tors and to the result puts suggestions and strategies for the improvement of organizational justice. METHODS Using simple random sampling method, extract 200 rural doctors from Qingdao were conducted the questionnaire survey; using SPSS 21.0 statistical software for data entry and statistic analysis, using the methods of factor analysis and corrclation emalysis to emalyzc statistical description. RESULTS Based on the resuIts of factor analysis, we found that organizational justice is made up of distributive justice and procedural justice, resuIts of correlation analysis showed that workload and decision~making process have great effects on organi%tional justice. CONCLUSION To improve the sense of organization justicc of rural doc to rs, we should arrange the quantity of their work reasonably and build a scientific and reasonable compensation system, and should also improve the decision-making participation of rural doctors;Government should establish a old-age security system for rural doctor and enhanee rural doctors ability of undertaking medical risk.
