华东师范大学硕士学位论文 摘要 工作投入是一种与个体工作有关的积极充实的精神状态，对教师积极的工作 态度和行为具有显著的正面影响。本研究旨在深入了解我国培智学校教师工作投 入的状况、特点及其相关的影响因素，为培智学校提高教师工作投入和工作质量 提供针对性的教育建议，进一步促进特殊教育事业的发展。 本研究包括三个部分：一是深入探究培智学校教师工作投入的状况与特点； 二是基于工作要求-资源模型和教师访谈内容，自编形成 《培智学校教师工作资 源问卷》、 《培智学校教师个人资源问卷》和 《培智学校教师工作要求问卷》； 三是对培智学校教师工作投入的部分相关因素包括工作资源、个人资源和工作要 求进行深入分析。研究结论如下： 1 （）培智学校教师工作投入水平整体中等偏上。不同职称和收入水平在工作投 入水平上均存在显著性差异。 （2）编制的 《培智学校教师工作资源问卷》包括工作反馈、工作自主权和社会 支持三个维度；《培智学校教师个人资源问卷》包括情绪智力和教学效能感两个 维度； 《培智学校教师工作要求问卷》包括工作量、角色压力和工作-家庭冲突 三个维度。三份问卷信度和效度均符合统计学相关指标，分别可用于培智学校教 师工作资源、培智学校教师个人资源和培智学校教师工作要求的测量。 （3）培智学校教师工作资源整体呈中等偏上水平，并正向预测教师工作投入。 分维度中社会支持、工作自主权显著正向预测培智学校教师工作投入，其中社会 支持预测力最大。 （4）培智学校教师个人资源整体呈中等偏上水平，并正向预测教师工作投入。 教学效能感、情绪智力均显著正向预测培智学校教师工作投入，其中情绪智力预 测力最大。 （5）培智学校教师工作要求整体呈中等偏下水平，并负向预测教师工作投入。 分维度中角色压力、工作-家庭冲突显著负向预测培智学校教师工作投入，其中 工作 家庭冲突预测力最大。- 关键字：培智学校教师 工作投入 相关因素 1 华东师范大学硕士学位论文 Abstract Work engagement is a positive and fulfilling mental state related to individual work, which has a significant positive impact on teachers positive work attitude and behavior.The purpose of this study is to deeply understand the status, characteristics and related factors of teachers work engagement in special school for intellectual disability, in order to provide specific education advice for improving the work engagement and quality of teachers in special school for intellectual disability, and furtherpromotethedevelopment ofthecauseof special education.
