批判性反思对员工创新行为的影响:知识分享的中介作用和自我效能感的调节效应
摘 要:员工创新行为是组织创新、组织行为和人力资源管理研究领域的一个热点话题,它直接关系到企业的生存和发展。批判性反思被视为是决定员工创新行为的重要前因变量,但缺乏相关的实证研究,关于这种关系的作用机理与传导机制的研究少之又少。基于对现有研究缺口的认识,本文基于自我调节理论和知识分享理论,构建了包括调节环节的中介效应概念模型。回归分析发现,批判性反思与员工创新行为显著正相关,知识分享在两者之间起部分中介作用,而自我效能感在批判性反思与知识分享之间起调节作用。我们的研究证明了调节中介效应模型能??更好解释批判性反思对员工创新行为作用的机理,不仅丰富和拓展了组织管理的相关研究范围,也对员工创新管理实践提供了有益的启示。

Abstract:Employee innovation behavior has always been a hot topic among the research areas of organizational innovation, organizational behavior and human resource management, and it has directly related to the survival and development of the enterprises. Critical thinking is viewed as an important antecedent of employee innovation behavior, but we are not aware of any papers to introduce the empirical studies while there is little research on the mechanism and transmission of this kind of relationship. In view of the existing research gaps, this paper constructs the model of a moderated mediator bases on the theory of self-regulation and knowledge sharing. The results of regression analysis indicate that critical thinking is significantly positively related to employee innovation behavior, knowledge sharing is the partial intermediary between critical thinking and employee innovation behavior, the self-efficacy plays moderating effect between critical thinking and knowledge sharing. Our research indicates that the model of a moderated mediator can better explain the mechanism of critical thinking on employee innovation behavior, which not only enriches and expands the scope of related research, but also provides a beneficial enlightenment to the employees’ innovation management practices.
