【摘要】 目的:探讨护士组织公平感的影响因素,并分析它们之间的相互作用,为护理管理提供参考。方法 便利整群取样法,抽取重庆市3所医院602名护士,采用护士一般情况调查表、组织公平感量表、情商量表、工作日程灵活性量表、工作超负荷量表和社会支持量表进行调查,并进行路径分析。结果 领导支持、工作日程灵活性、情商和工作超负荷对组织公平感具有直接效应(权重分别为:0.62,0.19,0.12,-0.10),同时领导支持、情商和工作超负荷对组织公平感也具有间接效应(权重分别为:0.03,0.03,-0.05),而护士人口学特征对组织公平感影响不大。结论 领导支持关心护理工作对提升护士组织公平感具有重要作用。

The Investigation and Path Analysis of Influencing Factors of Nurses’ Organizational Justice
【Abstract】 Objective: To explore the influencing factors of nurse organizational justice and analyze the interaction among these variables so as to provide reference basis of drawing up and implementing appropriate human resource management policies for care managers. Methods A total of 602 nurses in three hospitals of ChongQing municipality were recruited by convenience sampling method, and asked to complete the questionnaires designed for measuring organizational justice, emotional intelligence, work schedule flexibility, work overload, social support and generalized information. The data of questionnaires were analyzed by path analysis in AMOS 6.0. Results Leader support, work schedule flexibility, nurse emotional intelligence and work overload directly influenced nurse organizational justice(the regression weights were 0.62, 0.19, 0.12, -0.10 respectively), and leader support, nurse emotional intelligence and work overload also indirectly influenced nurse organizational justice(the regression weights were 0.03, 0.03, -0.05 respectively), however demographic characteristics of nurses have little effect on organizational
justice. Conclusion What the leader supports and concerns nursing has a significantly role to enhance organizational justice of nurses.
