新员工组织社会化及其干预分析-应用心理学专业论文.docx

摘要摘要新员工是组织未来核心竞争力的重要组成部分，是组织的新生力量。新员工 在进入组织后有一段适应期，这段适应期就是新员工的组织社会化过程。由于新 员工能否顺利实现组织社会化，直接关系到组织的管理成本和管理效率，所以越 来越多的组织开始重视新员工的组织社会化。本研究在文献分析的基础上，结合 访谈和开放式调查，编制了新员工组织社会化内容结构问卷，并以此为工具，展 开了新员工组织社会化的调查和实验研究。得到的主要结论有：（1）新员工组织社会化的内容结构由组织文化、角色澄清、人际关系和组 织政治四个方面构成。（2）不同人口统计学和组织学变量的新员工在组织社会化水平上存在不同 程度的差异。（3）主动性和内控性对于新员工的组织社会化有积极的影响，外控性对其 组织社会化有消极的影响。组织社会化策略对于新员工的组织社会化有积极的影 响。（4）新员工组织社会化的四个维度对工作满意度和工作绩效有积极的影响， 对离职意向有消极的影响。（5）所进行的新员工组织社会化干预研究对于新员工的组织社会化水平提 升具有积极的作用。关键词：新员工；组织社会化策略；影响因素；结果变量闽南师范大学教育学硕士学位论文AbstractAbstractThe new employee is an important part of the core competence and new force of organizations in the future.The time that the new employees take to adapt the organization is called the process of organizational socialization process of the new employees.Whether the new employee achieve organizational socialization smoothly is related to cost management of the organization and management efficiency,so more and more organizations attaches great importance to new employee’s organizational socialization.Based on the analysis of relevant literature, I compiled the the new employees organizational socialization content questionnaire in light of various interviews and open questionnaire investigations.By way of questionnaire, I analyzed the new employees organizational socialization also took various experiments.
