南昌大学 硕士学位论文 江铜集团德兴铜矿工作分析与岗位设置研究 姓名：徐武刚 申请学位级别：硕士 专业：工商管理硕士 指导教师：陈洪玮lIII lIII I I r 11 111 11 11 lie 11I Y20421 23 摘要 摘要 世界经济正在从全球金融危机中逐步恢复，但余威尚存、风险仍在。中 国铜矿山企业在人员结构失衡、安全成本、节能减排、新设备新技术的更新 等多方面的深层次矛盾愈显尖锐。特别是作为人的因素与铜矿山企业发展战 略难以相适应。本课题拟采取文献研究方法、调查分析法、定量分析法、定 性分析法、比较分析方法、规范研究与案例研究相结合、理论研究与经验实 证相结合的方法，结合江西铜业集团公司的实际，对现行的人力资源管理模 式进行了详尽的分析，剖析企业的人力资源管理的特殊性，分析企业集团人 力资源管理的主要特征，进而对企业集团人力资源管理进行目标分析，从而 提出切实有效的岗位管理改革措施。 在研究中首先介绍工作分析理论并列举较有代表性的几种管理模式，然 后重点阐述了工作分析的核心理念和四个主要层面等内容；全面描述了江铜 集团岗位管理评价的现状，分析了目前企业在岗位管理方面存在的主要问题； 结合企业的发展战略，通过对工作分析体系和岗位管理模式的设计，将人员 导向性的工作分析系统和工作导向性分析系统与企业战略落实相结合，找到 适应于企业战略发展的岗位管理模式，并构建适应企业扁平化管理的人力资 源管理模式，最终达到将工作分析原理结合研究对象的实际情况设计出从战 略目标出发的公司岗位管理模式选择的目的，结合江铜集团的特点构建相就 的岗位设置，对岗位管理模式的应用领域有所扩展，通过扁平化管理、工作 分析、流程再造和绩效管理相结合，找到矿山在班组、工种、机组三个层面 管理模式的选择，应用实证分析的方法进行铜企业岗位管理模式的构建，实 施“大班组、大工种、大机组制人力资源整合。最后，确定德兴铜矿岗位 管理设置，探讨了矿山岗位管理存在的问题及未来需要改进的方向。 关键词：集团；工作分析；岗位设置；研究 ABSTRACTABSTRACT ABSTRACT ABSTRACT The world economy is gradually recovering from the global financial crisis， but the remnants of the surviving，risks remain．Chinese copper mine enterprises in personnel structure unbalance，safety cost,energy saving and emission reduction,new equipment new technology updates and other aspects of the contradiction of deep administrative levels is more and more sharp．Especially as the human factors and copper mine is difficult to adapt to enterprise development strategy．In this paper,take the method of literature study,investigation and analysis，quantitative analysis，qualitative analysis，comparative analysis， normative research and case study,combining theoretical research and empirical methods combined，combination of Jiangxi Copper Group Company is aerial，the c眦rent human resources management mode are analyzed in detail，analysis enterprise human resource management specialty, analyses the main characteristics of the human resource management of enterprise group，and then on the human resource management of enterprise group target analysis，thus put forward t
