摘 要 从改革开放到现在，跨国公司在华投资已经走过了三十多年。在短短的几十年中，数以百计的跨国公司在中国投资、发展并壮大。现在中国已经成为了跨国公司实现其全球化战略中的重要一环，中国在跨国公司全球市场份额中所占的比重也越来越大。跨国公司对中国这个大的市场的重视程度也不断加强。 跨国公司已经认识到想要在中国得到长足的发展必须进行跨国公司的本土化，现在他们在中国也逐步实现了人才、品牌文化、研发中心、管理、采购成本和服务的本土化。作为本土化核心的人才本土化，几乎所有的跨国公司在中、低层经理方面的本土化也都已实现。学术界对跨国公司人才本土化的研究也主要集中在这个方面。然而作为跨国公司人才本土化核心的高层管理人才的本土化，学术界对此所做的研究却较少。本文将结合现有的文献资料从跨国公司高层管理人才本土化这个角度进行研究。 本文主要阐述了跨国公司人才本土化及高层管理人才本土化的基本概念，并从在华跨国公司高层管理人才本土化的动因、发展过程和相关影响因素进行了详细的分析，并结合具体的案例进行分析，阐述在华跨国公司实现高层管理人才本土化将为其带来的影响。在华跨国公司高层管理人员本土化已是大势所趋，但其还有很长的路要走。 关键词: 跨国公司；高层管理人员；人才本土化 Abstract From the reform and open to the outside world, the investment from the multinational corporation has more than 30 years. Just in a few years, hundreds of the multinational corporations has invested in China and has a good growth. Now, China has become an important factor for the multinational corporation to make their globalization strategy come true. In addition, the global market share that China occupies is also increasing. And the multinational corporations attach more concentration to China. The multinational corporations have also realized they must be the localization if they want to obtain a further development. And they have realized the localization in the talent, brand culture, Research and Development Center, management, procurement cost and service. As the core of the localization, talent localization has also been achieved in the middle and low manager in the most multinational corporation. The academic study for the talent localization of the multinational corporation is also focused on this area. And they have less attention on the localization of top manager. This paper will mainly research the localization of top manager according to the existing literature. This paper mainly introduces the basic concept of talent localization and the top manager localization about the multinational corporation and analyzes their agent, development process and the influence factors related. Besides, the paper a
