摘要高校辅导员作为大学生教育管理服务队伍中的重要组成部分，其职业能力的大小直接影响大学生的成长成才。然而，由于工作对象身心素质的变化、要求的个性化以及成长环境的复杂化，给高校辅导员队伍的职业能力提出了新的要求。面对这些变化，辅导员以往的工作水平难以适应，培养辅导员的职业能力迫在眉睫。由此，笔者通过实证研究，对S高校辅导员职业能力及其培养进行调查研究，探究当前辅导员职业能力及其培养中的不足，从而提出针对性的解决措施，有效促进辅导员职业能力的提升。本研究在界定高校辅导员职业能力内涵的基础上，探讨了职业能力培养的必要性。立足于人的身心发展的理论、职业能力理论及辅导员专业化理论，运用系统性观点分析辅导员职业能力及其培养的主要要素，自编问卷《关于高校辅导员职业能力培养的情况调查》。问卷分为三大部分：第一部分为辅导员的基本情况调查，共有9道题目，主要包括性别、年龄、类型、学历层次、所学专业、身份、职称、职务及任职年限等。第二部分为职业能力及其培养现状调查表，共有45道题目，题目涵盖辅导员专业能力、关键能力、自我培养及学校培养等四方面内容。第三部分设计为开放性问题：“您认为高校辅导员职业能力如何？对进一步提高辅导员职业能力有何建议？”并对S高校辅导员的职业能力及其培养情况进行实证调研。本研究采用SPSS18.0对调查结果进行数理统计分析，调查结论显示：辅导员的职业能力整体水平较高，能够较好的胜任岗位工作；同时，职业能力中存在薄弱环节，调查研究能力和创新能力不足的问题相对突出；职业能力的培养措施较为合理，相比学校培养方面，辅导员对自我培养方面的举措更为满意。通过数据分析、文本分析和访谈调查，笔者总结出S高校辅导员职业能力培养取得较好效果的主要原因，既包含辅导员自身强烈的职业情感、对职业能力提升必要性的充分认识和积极的职业反思，也包括高校合理的培养制度、完备的培养体系、差异性的培养方案。研究表明，只有树立可持续发展的培养理念，规范制度执行，加强机制建设，提升薄弱环节，促进自主成长，才能有效促进高校辅导员职业能力的提升。关键词：高校辅导员；职业能力；能力培养AbstractAstheimportantpartofthegroupincollegestudents’education,administrationandservice,collegecounselors’vocationalcompetencedirectlyaffectstudents’development.However,thankstothechangeofstudents’physicalandmentalquality,personalizedneedsandcomplicatedgrowing-upenvironment,collegecounselors’vocationalcompetenceisfacedwithmanynewrequirements.It’sdifficulttomeetallthesechallenges.Forsolvingthisproblem,theauthorcarriesoutanempiricalresearch,understandsthedeficiencyofcollegecounselors’vocationalcompetenceandcultivation,andthenofferseffectiveproposalinordertopromotetheircompetence.Thisstudyisontheconnotationofcollegecounselors’vocationalcompetenceandthenecessityofcompetencecultivation.Basedonthehumanpsychologicaldevelopmenttheory,vocationalcompetencetheoryandcollegecounselors’professionaltheory,applyingtheviewpointsofsystemthestudyanalysesthemainfactorsinfluencingcollegecounselors’vocationalcompetenceandcultivation,thenusingaself-compliedquestionnaireconductsaninvestigationonthecollegecounselorsinSuniversity.Thequestionnaireisdividedintothreeparts:thefirstpartforcollegecounselors’basicinformation,mainl
