变革型领导对员工个人主动性的影响分析-analysis of the influence of transformational leadership on employees personal initiative

摘要本文利用国内9个省市239份调查问卷的结果,采用结构方程模型技术对变革型领导、心理授权、员工个人主动性及主动性氛围之间的关系进行验证分析。主要是以变革型领导及个人主动性的基本理论为研究基础,来考察变革型领导与员工个人主动性之间的关系,以及变革型领导对员工个人主动性的作用机制,即变革型领导是否会通过心理授权影响员工个人主动性;另外,将主动性氛围作为一个环境支持变量,考查它与个人主动性之间的关系及其在心理授权与员工个人主动性的关系中所起的作用。结果表明:(1)变革型领导对员工个人主动性行为有显著的正向预测,变革型领导的德行垂范和愿景激励两个维度与员工个人主动性之间有显著的正相关。(2)变革型领导与心理授权之间有显著的正相关。(3)心理授权在变革型领导与员工个人主动性的关系中起到中介作用。(4)主动性氛围和个人主动性之间有显著的正相关。(5)主动性氛围在心理授权与员工个人主动性的关系中不仅具有直接调节效应,而且会通过心理授权对个人主动性产生“有中介的调节效应”。关键词:变革型领导;个人主动性;心理授权;主动性氛围AbstractInthepresentstudy,weusedasampleof239employeesfrom9provincesinaChinesecontext.,andStructureequationsmodeling(SEM)wereusedtoexploretherelationsamongtransformationalleadership,psychologicalempowerment,personalinitiativeandclimateforinitiative.Thefollowingmeasuresweremainlyusingthetheoryoftransformationalleadershipandpersonalinitiativeastheresearchbasetoexploredtherelationsamongtransformationleadershipandemployeespersonalinitiative,andthemechanismoftransformationalleadershiponemployeespersonalinitiative.Thatis,whethertransformationalleadershipaffectemployeespersonalinitiativethroughthepsychologicalempowerment;inaddition,weusetheclimateforinitiativeasanenvironmentalsupportvariabletoexaminetherelationshipbetweenitandemployeespersonalinitiative,anditsroleintherelationshipbetweenpsychologicalempowermentandemployeespersonalinitiative.Theresultsshowedthat:(1)Transformationalleadershiphaveasignificantpositiveforecastonemployeespersonalinitiative.And,thereisasignificantpositivecorrelationbetweentwodimensionsoftransformationalleadership(moralandvision)andemployeespersonalinitiative.(2)Thereisasignificantpositivecorrelationbetweentransformationalleadershipandpsychologicalempowerment.(3)Psychologicalempowermentplayanintermediaryroleintherelationshipbetweentransformationalleadershipandemployeespersonalinitiative.(4)Thereisasignificantpositivecorrelationbetweentheclimateforinitiativeandemployeespersonalinitiative.(5)Theclimateforinitiativenotonlyplayaregulatoryroleintherelationshipbetweenpsychologicalempowermentandemploye
