最全人力资源管理的量化指标及公式 一,中文摘要 本研究旨在探究与人力资源管理效能相关之量化指标,并尝试以学者专家之建议筛选出重要量化指标,以作为企业从事人力资源管理时,衡量其管理效能之参考.由於每个组织均有其自身的特性,故欲建立一般性之量化指标为各企业所通用,有其相当的困难度,所以应先探求影响各项量化指标之因素,以能有效的将不同组织予以分类0组,并研究出各个0组在不同量化指标上之需求. 在研究方法上,拟先采取文件分析法,将现有之相关量化指标资料予以搜集汇编,分析出对企业组织在人力资源管理上,具有重要参考意义的效能量化指标.再运用专家问卷之德尔菲(Delphi)方法,探究对其组织重要的人力资源管理效能之量化指标,以能选择并发展出该量化指标,并据此发展出量表.当然欲建立精准且广泛应用之常模,仍有待未来长期与大规模之调查研究,本研究期望能踏出第一步,建立适当的研究模式,以作为未来研究之基础. 本研究之预期成果包括: 汇集并发展重要的人力资源管理效能之量化指标. 建立调查研究所需之有效量表. 探求影响各项人力资源管理效能指标之可能因素. 关键词:人力资源管理,效能指标 Abstract The norms for effectiveness indices of human resource management are very important for enterprises in checking the performance of human resource management. Different organizations have various patterns driving out different effectiveness indices. In order to build the norms of effectiveness indices for human resource management, finding the important effectiveness indices is very important. In research methods, it will use document analysis, Delphi, and layers of random sampling to analyze major and important effectiveness indices, construct the effective questionnaire. After complete this research, three expected results can be listed as follows: To collect and develop the major effectiveness indices of human resource management. Constructing effective inventory to collect the data of effectiveness indices of human resource management. Finding the influent factors for the effectiveness indices of human resource management. Keywords: human resource management, effectiveness indices 二,缘由与目的 由於时代的变迁,企业的竞争优势除了依靠土地,资金与设备等有形资产外,更必须仰赖具有专业知识,能力的员工,因此,与人力资源管理的相关议题也愈来愈显重要,企业也唯有充分运用「人」所创造出来的无形资产,才能有效地增加组织绩效,提升企业本身之竞争力(Huselid,Jackson和Schuler,1997; Kleiman,1997;张火灿,民87;吴秉恩,民88;李元墩,民89). 人力资源管理对组织的重要性已逐渐受到各方的重视.实务界方面,企业在管理上纷纷引进人力资源管理的相关技术与原则;而学术界方面,国内外学者亦发表许多研究证实人力资源管理效能对组织效能有显著且正向影响,所以人力资源管理对组织的重要性不言可喻(Gerhart和Milkovich,1990;Terpstra和Rozell,1993; Delery和Doty,1996; Huselid,Jackson和Schuler,1997; Ngo,Turban,Lau和Lui,1998;Becker,Huselid和Ulrich,2001;林淑姬,民81;王丽云,民84;黄同圳和许宏明,民85;陈哲彦,民86;黄家齐和顾萱
