杭州师范大学硕士学位论文 杭州师范大学硕士学位论文 摘要 摘要 在教育改革深入推进的时代背景下，中小学的校长们面临着前所未有的挑战 与困难，校长不再是仅仅执行、完成任务的传统校长角色，而是更加关注校长自 身的魅力提升。所以，魅力型校长命题的提出具有重要的理论价值与现实意义， 是当前非常值得深入研究的时代课题。 本文在对魅力型领导、魅力型校长的相关文献及领导理论等资料的梳理和综 合分析的基础上，采用文献研究、问卷调查、个案研究、访谈法等研究方法对中 小学魅力型校长及其成长过程进行分析。首先运用问卷法对教师眼中的魅力型校 长进行调查，通过探索性因素分析，概括出教师眼中的魅力型校长具有四种魅力 特征，分别是人格魅力、能力魅力、领导魅力和关系魅力。其次，通过对中小学 校长以及教师的访谈，梳理出当前普通校长魅力特征的缺失现状。再次，通过两 个具体的研究个案呈现了魅力型校长成长的过程，探寻四种魅力特征产生的原 因。最后，总结了影响魅力型校长成长的关键因素，包括外部环境和内部因素， 并在此基础上提出了促进普通校长向魅力型校长转变的建议。 本文仅用问卷调查、访谈和个案的方式对魅力型校长进行研究，虽然开辟了 一个新的研究视域，但是许多问题还有待进一步深入细化研究。 关键词：魅力型领导；魅力型校长；魅力型校长的成长 万方数据 杭州师范大学硕士学位论文Abstract 杭州师范大学硕士学位论文 Abstract Under the historical background of promoting in-depth educational reform, headmasters ale facing with unprecedented challenges and difficulties．Headmasters not only act as the traditional roles of executing and fulfilling a task，but also pay more attention to their charm．Therefore，the proposition of charismatic headmasters plays the important realistic significance and theoretical value is the valuable times topic deserved an—depth study in current days． Based on settling and analyzing related literature and leadership theories of charismatic leaders and headmasters comprehensively,the paper adopts literature study,questionnaires，individual study,and interviewing method to analyze charismatic headmasters and their development．First of all，the paper applies questionnaires to do survey charismatic headmasters in the eyes of teachers and $uInHlai．izes four kinds of charm characteristics of charismatic headmasters through exploratory factor analysis，including personality charm,ability charm,leadership charm and relationship charm．Then，through the interview headmasters and teachers，the paper settles deficient status of characteristics for c1】Irrent common headmaster charm,explores reasons for generating four charismatic characteristics by analyzing development of two charismatic headmasters，and fmaUy summarizes key factors of impacting development of charismatic headmaster
