摘要 本文从人力资源管理视角，结合人力资源管理学、心理学、组织行为学理论对企业员工参与管理现状进行了研究。综合运用文献分析、结构化个别访谈、开放式问卷调查、封闭式问卷调查等方法，对企业员工参与管理意识、参与管理满意度、参与管理需要特征、参与受挫消极反应、参与管理的影响因素以及参与管理措施评价等六项内容进行实证研究，提出了相应的企业有效实施员工参与管理的措施。 实证研究结论表明： ① 企业员工具有一定的参与意识，但仍有提高的空间，企业应该进一步加强管理，提升员工民主管理意识。 ② 企业员工参与管理整体满意度不高，处于一般水平。 ③ 企业员工参与管理需要结构内容分为三个维度：个人利益相关事务、部门事务、企业发展事务。通过对企业员工参与管理需要内容结构分析发现，员工对个人利益事务参与管理需要程度更强，而对企业发展相关的高层次事务的参与管理需要相对更低。 ④ 企业员工参与管理受挫的消极反应主要表现在心理上的情绪低落、工作积极性下降、归属感降低等特征。 ⑤ 企业员工参与管理行为受到四类因素影响，其影响程度由高到低依次为领导层面、参与制度、组织保障、员工个体层面。 ⑥ 领导民主管理风格树立以及企业参与制度建立被认为是企业最能有效实施员工参与管理的措施。 ⑦ 男女员工、青年与中老年员工、高低学历员工、管理人员与一般员工、国有企业与民营企业员工在参与管理意识、满意度、需要内容结构、参与受挫消极反应、参与管理措施评价上存在差异，在部分因素上的差异相当显著。 关键词：参与式，管理，员工，心理行为，绩效，研究； Abstract This article from the view of human resource management, combines human resource management, psychology, organizational behavior theory on enterprise employee participation in the management of the current situation to undertake study. Literature analysis, structured individual interviews, open-ended questionnaires, closed questionnaire surveys and other methods, the employees participation awareness, participation in the management of satisfaction, participation in management of frustration, involved in negative reaction, to participate in the management and the factors affecting the participation and management evaluation content of six empirical studies, put forward corresponding the effective implementation of employee participation in enterprise management measures. Empirical results indicate that: The employees have a certain sense of participation, but there is still room to improve, enterprises should further strengthen the management, improve staff awareness of democratic management. The staff involved in the management of overall satisfaction is not high, in the general level. The employees participation need structure consists of three dimensions: personal interest related affairs, Department, enterprise development affairs.
