国防科学技术大学研究生院公共管理硕士学位论文 第 i 页 摘 要 群体凝聚力是武警部队战斗力生成的必然要素，一支军队只有具备了强大的 群体凝聚力，才能在战争中发挥出强大的战斗力。因此，通过研究影响武警初级 指挥院校学员群体凝聚力的生成机制和学员个体心理契约因素，分析两者之间关 联程度及融合关系，提出相关建议和措施，改进和完善现有的群体凝聚力培育机 制，可以为武警部队高素质军事人才的培养和军校教育目标的实现发挥重要作用。 论文通过对武警初级指挥院校学员队群体凝聚力存在的问题进行分析，将心 理契约理论引入到群体凝聚力研究当中，在对院校部分学员队实证研究的基础上， 尝试构建基于心理契约的群体凝聚力模型，并提出相关实施建议和措施，为提高 院校学员队群体凝聚力提供一些有效的、科学的方法和途径。 论文以实证研究为基础，以相关理论为指导，对心理契??理论、群体凝聚力 理论以及两者的融合做了系统地探讨和研究。本文共分为六个部分。第一部分绪 论主要阐述了论文的研究背景、意义、研究内容及创新点；第二部分介绍了本文 的主要理论基础——心理契约理论和群体凝聚力理论，并探讨了二者的融合；第 三部分通过分析学员个体心理契约现状，对影响武警初级指挥院校学员的心理契 约因素进行了研究；第四部分在调查问卷的基础上，对武警初级指挥院校学员队 的群体凝聚力进行了研究；第五部分构建了基于心理契约的群体凝聚力模型，并 在此基础上提出了提高学员队群体凝聚力的实施建议；第六部分总结了本文的研 究工作，并对下一步进行的工作进行了展望。 主题词：武警部队 心理契约 群体凝聚力 模型 第 ii 页 ABSTRACT Group cohesion is an essential factor to boost up battle effectiveness of the Chinese People’s Armed Police Force (CAPF). Only with strong group cohesion, the army could have the battle effectiveness. Therefore, it’s necessary to study the relationship between the group cohesion and the psychological contract and put forward some relevant recommendations, which could bring up the high-quality military personnel of CAPF. By studying the problem of group cohesion existing in the primary commanding school of CAPF, the psychological contract theory is introduced to study the group cohesion. With the empirical study, the group cohesion model based on the psychological contract is constructed in this dissertation. At the same time, some relevant recommendations and measures are proposed, which could help improve the group cohesion. The combination of the group cohesion and the psychological contract is systematic studied in this dissertation based on the fundamental theories and the questionnaire investigations. The dissertation is divided into six parts. The first part tells the background, purpose, content and new idea of the research.
