AbstractFromthelate1990s,theissueofemployees’turnoverhasincreasinglybecomethefocusofglobalacademicandbusinessattention.Employees’turnoverproblemisparticularlyseriousinChina,especiallyinBeijingorShanghai,Shenzhentheseeconomicallydevelopedareas.Theadventofeconomicglobalizationandaggravationofinternationalcompetitionpromotestheorganizationtofacefrequentinternalchangesandfrequentmovementofpersons,whichwillbringadditionalrecruitmentandtrainingcoststotheorganization.Inthisnewsituation,howshouldtheorganizationreacttoattract,selectandretainhigh-qualifiedpersonnelhasbecomethefocusofattentionofthemajorityofresearchersandmanagers.Staffturnoverintentionisadirectresultofemployeeturnover,thereforeinrecentyears,ithasgainedmuchattentionofscholarsandbusinessexecutives.Basedonprevioustheoreticalmodel,weanalyzedallthefactorsofturnoverintentionfromthreedimensionsrespectively:individuallevel,enterpriselevelandfitlevel,includingdemographicfactors(suchasage,gender,workexperience),thestaffsowncharacteristics,workcharacteristics(suchasworkautonomy,workingpressure),enterprisefactor(suchasthehumanresourcesplan,theperformanceappraisalandtrainingsystem)andthefitlevel,andwechooseperson-organization(P-O)fitandperson-job(P-J)fitasthefocusofthisresearch,meanwhile,goalclarificationwaschosenasthemoderatoroftherelationshipbetweentwokindsoffitsandturnoverintention.QuestionnaireswerecollectedfromShenzhenWaterGroupstaff.Atfirst,withthedatagainedfromthe102validquestionnaires,thefirstgoalofthisstudywastoevaluatethereliabilityandvalidityoftheinvolvedmeasurementssuchasP-Ofit,P-Jfit,goalclarificationandturnoverintentionusingSPSSsoftware.Thenweconductedconfirmatoryfactoranalysisanddescriptivestatisticsanalysistotestthediscriminantalvaliditybetweenthesevariablesandtheircorrelation.FinallywetestedthehypothesisusingPLSsoftware.ThestudyfoundthatP-OfitandP-Jfitsignificantlyaffectedemployees’turnoverintention,inaddition,goalclarificationplayssignificantmoderatingeffectsontherelationshipbetweentwokindsoffitsandturnov
