I I 摘 要 摘 要 整个教师队伍的发展，由重视数量的满足发展到质量的提高，教师队伍质量的提高 要求职前职后教师同步发展。目前，师范生顶岗支教与在职教师置换培训实践在全国各 地高等师范院校纷纷开展。然而，师范生与中小学在职教师同步发展的体系尚未成熟， 在各地发展过程中出现一些类似的问题需要解决。充分利用职前职后教师各自的优势以 及高校和中小学的资源优势，二者互相合作，促进师范生与在职教师的同步发展，对促 进教师专业发展具有重要意义。 本文运用文献法，对师范生顶岗支教与在职教师置换培训方面的文献进行梳理与分 析。运用问卷和访谈调查法，对闽南师范大学及与其合作县市的教师教育人才培养创新 实验区共同开展的师范生顶岗支教与在职教师置换培训改革实践进行研究。调查发现师 范生顶岗支教与在职教师置换培训改革中存在不同步的问题，表现在教育管理合作中， 一体化培养过程中以及三类人员专业发展过程中。 针对存在的问题，根据对中小学一线教师、顶岗支教师范生的调查，建构了以教师 专业发展为目标，以县级及其以下公办中小学为顶岗支教学校，坚持“立足地方、面向 社会、服务农村、引领教育”为指导思想的师范生顶岗支教与在职教师置换培训同步改 革的模式。建立高校、地方教育部门和中小学互动合作的一体化管理机构，形成中小学 教师职前培养与职后培训有机衔接的一体化教育过程，实现职前职后教师各有侧重的同 步发展。师范生顶岗与在职教师置换培训在时间上同步进行，高校、中小学、地方教育 教育部门对职前职后教师的培养培训计划与任务同步实施。最后，分析了师范生顶岗支 教与在职教师置换培训同步改革模式的运行所需的条件,以及相应的保障机制。 关键词：师范生；顶岗支教；在职教师；置换培训；同步改革；运行机制 II II 闽南师范大学教育学硕士学位论文 PAGE PAGE VI Abstract Abstract The teaching staff has been developed from putting emphasis on meeting the demand of number to improving the quality which requires the development of pre-service and in-service teachers. At present, the practice of normal students in post teaching and replacement training of in-service teachers in secondary school have been carried out in higher normal colleges and universities all over the world. However, the system of synchronous development of normal school students and the teachers in primary and secondary schools have not been mature yet, there exists some similar problems in the process of development to solve.
