摘 要 本研究的主要目的是探讨组织印象管理的内涵和结构；揭示组织印象管理与员工信 任力以及心理契约之间的关系。 通过文献分析，并结合对组织中印象管理调查的结果，研究者对组织印象管理的内 涵和维度进行了分析，并编制了《组织印象管理问卷》，研究共发送问卷 600 多份，其 中有效问卷 552 份，综合考虑人口统计学因素，采用探索性因素分析、验证性因素分析、 和逐步回归分析等多种统计分析技术,获得如下结论： 一、在中国的企业中，组织印象管理是一个二维结构，二因素理论模型拟合度较好， 且信度、效度均达到心理测量学的要求。 二、在组织印象管理、员工信任力及心理契约三者关系的研究中，结果显示：组织 印象管理与员工信任力显著正相关，并能正向预测员工信任力。组织印象管理对心理契 约也有显著的正相关，并能正向预测心理契约。员工信任力对心理契约显著的正相关， 可以正向预测心理契约。员工信任力在组织印象管理与心理契约之间起完全中介作用。 三、在组织印象管理的不同人口统计学、组织学变量研究中，分析结果表明：除性 别外，企业员工的年龄、学历、工作年限、组织性质、组织规模在组织印象管理上均存 在显著差异。 最后，对本研究存在的不足和需要进一步解决的问题进行了说明。 关键词：组织印象管理，员工信任力，心理契约 I ABSTRACT The main purposes of the study are to discover the meaning and structure of the impression management in organization, current level of impression management, and relationship with employee trust, and also psychological contracts. Through data analysis and survey of impression management review, the researchers has analyzed the content and dimensions of impression management, the researcher has compiled Questionnaire of organization impression management,600 questionnaires were handed out, among which 552 are valid, considering the demographic factors, and used the statistical method of exploratory factor analysis, confirmatory factor analysis, and stepwise regression analysis and other statistical analysis techniques, the main conclusions are as the following: First, in Chinese enterprises, the organization impression management is a two-dimensional structures, and the reliability and validity of psychometric capital content questionnaire are highly enough. Second, the research explored the relation of organizational impression management, employee trust and psychological contract, the results showed that there was significant positive correlation organizational between impression management and employee trust, there was significant positive correlation organizational between impression management and psychological contract, there was significant positive correlation between employee trust and psychological contra
