随着时代的不断推进,全球经济已经快速进入了全球化、一体化的发展大潮。国 内企业不可避免的被卷入了全球竞争大军,接受全球性的挑战。知识经济时代,企业 之间的竞争,尤其是核心竞争力的对抗,已不再是单纯的资金、物质、劳动力的竞争, 而是知识、技术与人才的竞争。当今,知识型员工对于企业的意义已经上升至战略高 度。因此,创造良好的组织内信任氛围,培养组织承诺,对于提高知识型员工的工作 绩效,吸引、留住知识型员工,强化企业核心竞争力有着重要的理论意义和现实价值。
本研究通过对国内、外大量已有研究进行梳理与总结,进而提出了研究假设并构 建了研究模型,从员工个体的角度去探究组织内信任对企业知识型员工的工作绩效的 影响。为了对研究假设和模型进行验证,本文以桂林高新区企业为例,对其知识型员 工进行问卷调查,回收有效样本 242 份。通过统计软件 SPSS17.0 展开分析,探讨了 知识型员工的个体统计变量在组织内信任、组织承诺、工作绩效各维度是否存在显著 差异,并通过相关分析、回归分析等对研究假设予以验证,修正实证模型。
研究结果表明组织内信任分别对组织承诺和知识型员工绩效有显著影响;组织承 诺维度中的情感承诺、规范承诺对知识型员工绩效影响显著,而持续承诺对知识型员 工绩效的影响不显著;组织承诺在组织内信任与知识型员工绩效之间起部分中介作 用。企业管理者可以通过重视企业信任文化建设,关注管理沟通,构建基于信任的激 励机制等手段来改善知识型员工的组织内信任感知和组织承诺;从而提高企业知识型 员工的工作绩效,以实现核心竞争力的提升,获得长远的战略性发展。

With the development of our era, The outlook for the global economy is globalization and internationalization. Competition is featured by globalization and internationalization. Domestic enterprises meet global challenge with all sorts of means. In the knowledge economy time, the competition among business enterprises, especially the core competition ability is no longer funding, matter and labor competition, but the competition for knowledge, technique and talents. Currently, knowledge workers have been the extraordinary significance for enterprises. Therefore, create better organizational environment of trust, cultivate the organizational commitment of knowledge workers, improve their job performance can help the enterprise attracting the potential employee and achieving their goals.
Based on sorting out and summarizing domestic and overseas theories and studies about organizational trust, this thesis puts forward research model and hypothesis. With the view of staff, This article discusses the effect mechanisms between trust inside organization and job performance.
