内容摘要形成组织认同，有利于组织与组织成员共同发展。一方面，组织会获得巨大的企业凝聚力、良好的企业形象、可持续的竞争力，另一方面，组织成员在较高的组织认同下会规范自己的行为，做出有利于组织的情感认知和行为，提高组织绩效，提升组织的社会地位。因此，关于组织认同的研究越来越受到重视。本文是从员工的视角出发对组织认同的前因进行探究。选择基于员工的视角的主要目的在于其不仅便于数据的收集，也更易于对影响组织认同的前因要素进行梳理和分析，从员工的角度找出对组织认同起到关键性作用的因素，从而指导企业的管理实践。组织认同在不同的文化背景下呈现出不同的特征，既有的西方成熟的组织认同理论已经在中国的企业实践中显现出其不适应的地方，因而本文意把组织认同的研究建立在中国文化情境下，将具有中国文化特色的组织认同维度纳入研究范围。通过分析，本文发现员工如果感知到所在的组织形象良好、工作氛围很和谐、工作条件是完善的、领导特征是变革型的，那么这种感知会增强组织身份对员工的吸引力，也就是说员工在与组织进行交换的过程中，因为这些因素的作用其交换的意愿得到了增强。并且由于员工将自己看作组织的成员后，更倾向于提升其所在组织与其他组织的区别性，而这些特征因素能够有力的强化这种区别，特别是所在组织特征越鲜明、区别性越强，那么越能够满足员工对自尊的需求，进而员工对组织的认同也就得到了强化。同时当员工建立了与组织的互动关系后员工会更倾向于稳定这种关系，实践中也可以发现组织中的老资历员工相比较新员工而言，老资历员工对组织对自身都更为了解，对自我的定义也更趋于稳定，更易形成稳定的组织认同。所以，本文为深入研究影响组织认同的前因变量，将员工在组织中的工作年限作为调节变量，考察员工随着其工作年限的增加，其感知到的组织身份对组织认同影响的变化情况。关键词：组织认同；组织身份；员工视角AbstractFormationoforganizationalidentification,willbehelpfulfororganizationdevelopmentaswellasthemembers.Ononehand,itwillbeahugeenterprisecohesion,goodcorporateimageandsustainablecompetitiveness,ontheotherhand,thegroupmembersunderhighorganizationalidentificationwouldregulatetheirownbehavior,andtheircognitiveandbehaviorwillbebenefittoimprovetheorganizationalperformanceandtogettherespectofthesociety.Therefore,moreandmorepeoplepayattentiontothestudyoforganizationalidentification.Thisarticlebasedontheperspectiveofemployeeistoexploreanantecedentoftheorganizationalidentification.Selectionbasedonthemainpurposeoftheemployeespointofviewisthatitisnotonlyconvenientfordatacollection,butalsoeasiertocombandanalysistheantecedentoftheorganizationalidentification.MeanwhilefindingoutthekeyfactorsoforganizationalidentityfromtheAngleofemployees,itwillguidetheenterprisemanagementpractice.Organizationalidentificationunderthebackgroundofdifferentculturepresentsdifferentcharacteristics.TheexistingorganizationalidentitytheoryinwesternhaveappearedsomethingwronginChinasenterprises,sothispaperaimstoresearchonChinassituationoforganizationalidentificationwhichisbasedonChineseculture.Throughanalyzing,wefindthefactorsincludinggoodorgan
