本文搜集了102份企业员工的调查问卷,并采用多元回归分析方法, 对这些研究假设进行了统计检验,分析结果表明:(1)威权领导行为同 员工工作绩效缺乏显著相关性;(2)仁慈领导行为和德行领导行为都同 员工工作绩效正相关;(3)权力距离调节威权领导行为对员工工作绩效 的影响,员工的权力距离感越长,威权领导行为对员工工作绩效的负面 影响越小;(4)仁慈领导和德行领导行为对员工工作绩效的影响不受权 力距离的调节。 这些研究结论对于中国企业的领导力实践具有重要价值。首先,威 权领导并不必然会产生负面效果。在很多时候,威权领导行为可能是中 国企业组织中保证执行力的必要手段,尤其是对高权力距离感的员工来 讲更是如此。其次,仁慈领导和德行领导行为对下属工作绩效的影响不 会因为下属权力距离感的不同而变化,这意味着对于不同类型的员工来 讲,这两种领导行为都能发挥积极的效果,因此企业应该鼓励领导者在 对待员工时更多的采用这两种领导风格。 关键词:家长式领导,权力距离,工作绩效 THE EFFECTS OF PATERNALIS TIC LEADERSHIP ON SUBORDINATE JOB PERFORMANCE : TH E MODERATOR ROLE OF POWER DISTANCE ABSTRACT Under current circumstance with the booming globalized competition, the leaders in each company are playing a gradually more important role in the business world. As the old saying goes “Soldier’s failure will affect only himself, while leader’s failure will jeopardize the whole team”, the behavior of the leader will cast great influence on the subordinate job performance. Paternalistic leadership exists widely in Chinese companies, which consists of authoritarian leadership, benevolent leadership as well as moral leadership. How would these different types of leadership affect subordinate job performance? How would the results vary according to the individual difference? I am writing to figure out the answers to the above questions in the thesis. Based on the theoretical results of previous studies as well as my own experience of observation, I propose the three following research hypotheses concerning the relationship between paternalistic leadership and subordinate job performance:(1a)authoritarian leadership behavior negatively correlates with employee’s performance;(1b)benevolent leadership behavior positively correlates with employee’s performance;(1c)moral leadership behavior positively correlates with employee’s performance.
