心理契约对知识型员工组织公民行为的 影响一一基于组织公平的调节作用 高山 中共深圳市委党校 摘要: 知识型员工是促进科技型企业创新的重要力量,心理契约与组织公平对知识型 员工组织公民行为的产生和创造力的发挥产生重要作用。对科技型企业知识型员 工样本的统计分析结果表明:在知识型员工中,心理契约对组织公民行为有显著 影响,心理契约的两个维度即交易契约和关系契约均对组织公民行为产牛显著 的积极影响。组织公平的两个维度即分配公平和程序公平均对交易契约、关系契 约与组织公民行为的路径关系起到显著的正向调节作用。在管理实践中,应不断 完善工作设计提升员工成就责任感知水平,高度重视组织决策制度安排和创新 绩效激励,开展公正无偏的上下级互动,将组织公民行为纳入知识型员工评估 项目,促进知识型员工与企业形成共同期望。 关键词: 心理契约;组织公平;知识型员工;组织公民行为; 作者简介:高山(1977-),男,湖北武汉人,博士,副教授,主要从事科技创 新与管理研究。 收稿日期:2016-12-13 Influence of Psychological Contract on Organizational Citizenship Behavior of Knowledge Staff Based on Moderating Effect of Organizational Justice GAO Shan PartyL^hoo] of Shenzhen Municipal Party Committee; Abstract: Knowledge staff is an important force to promote the innovation of technological enterprises, psychological contract and organizational justice plays an important role in the generation of organizational citizenship behavior and creativity of knowledge staff. We perform statistical emalysis of the sample of knowledge staff in tcchnological enterprises. The results showed that: in the knowledge staff, the psychological contract has a significant influence on organizational citizenship behavior, the two dimensions of psychological contract name 1 y the transaction contract and relational contract have signifiednt positive impact on organizational citizcnship behavior. The two dimensions of organizational justice, namely, distributive justice and procedural justice have a significant positive effect on the relationship between transaction contract, relational contract and organizational citizenship behavior. In the management practice, we should constantly improve the work dcsign to enhance the level of employee achicvcment responsibility.
