旅游法背景下导游员薪酬标准体系设计研究应用.docVIP

汉字摘要 伴随中国大家生活水平不停提升，越来越多人选择出门旅游作为缓解工作压力和生活休闲一个方法，这使得中国旅游业快速发展。导游人员作为旅行社旅游接待工作中第一线人员，是整个旅游服务轴心，对中国旅游业发展起至关关键作用。但目前中国旅行社导游正当收入较低，难以保障基础生活水平，工作中付出得不到应得酬劳。这种情况造成导游从业人职员作主动性降低，服务质量下降，为增加本身收入产生了劝说游客进行购物以拿取回扣行为，严重影响了中国旅游业健康发展。 本文结合相关数据对目前中国导游平均收入及薪酬组成情况进行研究，寻求其中问题，并分别从旅行社、导游和游客角度对问题进行分析,提出了部分处理目标，据此对导游薪酬体系中基础工资、奖金、佣金、小费、福利等导游收入组成要素进行了创新设计。经过基础工资设计，引入多个要素反应导游人员人力资本投入，并确保导游人员这些投入经过基础工资得到赔偿，同时也使得导游基础生活有所保障；经过奖金设计，结合导游人员积分卡对导游工作中不规范行为进行处罚，同时对导游很好服务给奖励；经过佣金设计，杜绝了导游拿取回扣行为；经过小费设计，加强游客对导游服务质量监督，提升导游工作主动性；经过福利设计，使导游含有良好职业荣誉感和职业安全感。最终使导游收入正当化、薪酬制度发展规范化。 关键词：旅游业，导游，薪酬，设计 Analysis of China Travel Agency guide Compensation system and design ABSTRACT：With Chinese continuous improvement of peoples living standard, more and more people choose to travel as to alleviate the pressure of work and leisure life in a way, which this makes the rapid development of tourism in our country. Tour guides as a travel agency tourist reception work first-line staff, is the axis of travel services, for the development of Chinas tourism industry plays an important role in. But current our country Travel Guide to the legitimate income is relatively low, it is difficult to ensure the basic life level, work pay without reward. This condition leads to guide practitioners working enthusiasm is reduced, decreasing the quality of service, in order to increase their income to produce to persuade visitors to Commission Act, seriously affected the healthy development of the tourism industry.
