论文研究最终得出以下的结论:( 1)员工学习导向会提高工作业绩;
(2)学习导向强的员工,其自我效能感也较强;(3)员工自我效能感
是员工学习导向影响工作业绩的中介变量。本研究直接对企业员工的学
习导向、自我效能感以及工作业绩三者之间的联系进行实证研究,并且
得到了良好的数据支持。从实践角度而言,该研究能够帮助企业管理者,
尤其是培训管理工作者进一步认识到培训与学习和工作业绩之间的重要
联系,进一步明确了帮助员工通过提升自己的能力达成更好的工作业绩
是我的职责,对我今后的工作有很大的启发。

LEARNING TO WIN: THE EFFECTS OF
EMPLOYEE LEARNING ORIENTATION ON JOB
PERFORMANCE--SELF EFFICACY AS A
MEDIATOR
ABSTRACT
With the pace of work speeding up, learning becomes more and more
important to employees. As a learning manager, I have been thinking about
the problem that if the employees learn actively, is there any effect on their
job performance? If the effect exists, then how does it occur? I will take this
chance to find out these questions through empirical methods of
organizational management research.
Combined with previous theoretical studies and the authors own work
experience and observation, we hypothesize: Hypothesis 1)Employee
learning orientation is positively correlated to job performance; Hypothesis 2)
Employee learning orientation is positively correlated to self-efficacy;
Hypothesis 3)Employee Self-efficacy mediates the positive relationship
between employee learning orientation and job performance.
In order to test above three hypotheses, we conducted this study in MBA
student as well as their friends and colleagues, using the measurement scale
