摘要目前,我国旅游景区硬件设施建设整体水准在全球来看处于中上水平。国家旅游景区 服务质量标准规定的各项硬件设施项目,一般的景区基本都具备。然而,随着旅游个性化 需求的多样化和需求标准的不断提升,对于景区的软件服务水平和体验要求也越来越高。 而游客体验质量的高低,与景区的体验管理水平息息相关。景区员工尤其是基层员工与游 客的互动质量(服务水平和技能水平),直接影响了游客对景区整体服务质量的评价。因 此,景区的员工培训工作愈显必要和重要。当前我国景区除了人才引进问题外,由于景区普遍存在对员工的系统培训不足问题, 导致景区员工的整体服务技能低下。而且,许多景区的经营管理层普遍对员工系统培训所 涉及的操作层面环节缺乏清晰的了解和认知,导致在自身景区员工系统培训需要什么,该 怎么做等问题上趋于模糊。本文笔者全程组织操作了广东省佛山市南海区西樵山国家重点风景名胜区的第一次 全员系统培训,涉及人数众多,涵盖面最广,培训内容丰富、操作细节严谨,取得了很好 的培训效果。而西樵山风景名胜区作为国内较早开展旅游接待的老牌国有景区,存在的问 题在许多老景区尤其是国有资源型景区中具有一定的普遍性和代表性,如员工素质偏低, 未建立系统的员工培训体系,培训组织工作未实现常态化等等。基于此,本文以西樵山风 景区为例,采集一手数据,依据景区经营管理、企业培训等理论同时结合目前国内国际前 人的研究成果与培训案例的基础上,首先较为深入的探讨了战略导向、需求理论、五层次 系统、以及评估模型的理论方式,并结合上述理论模型与景区实际情况结合进行模型甄别, 同时在采集到有效的数据源基础上在对景区员工培训需求进行调查分析,针对性的设计培 训计划,确定培训管理体制,理清景区培训的目标重点、实施应用、组织管理和总结评估 等。通过对整个培训组织过程的归纳研究,可以为我国其他旅游景区的员工培训组织工作 提供借鉴和参考。关键词:培训教育,需求分析,培训方案,效果评估,培训优化IIIAbstractNowadays, Chinas tourism facilities overall level are not bad. Apparently all tourism area is complete with standard service quality and facilities projects. However, according to the increase of tourism demand diversification for the service level, the requirements of elevation the service are getting higher. The tourist experience quality is closely linked with the area management skill level. Interactive in between staffs (especially general staff) in the facility area and the tourist (service level and skill level), have directly affects the evaluation of the overall feature. Hence, the training for the staffs is vital.For nowadays, besides the difficulty importing talent workers to China, lack of systematic training also one of the problem which lead to the overall low service skill and quality.
