山东师范大学硕士学位论文 山东师范大学硕士学位论文 PAGE PAGE 10 中文摘要 高校辅导员是高等院校教师队伍和管理队伍的组成部分之一，是具有教师、干部双重 身份，是高校战斗在学生德育工作最前线的教育者、组织者和引导者，是高校学生全面健 康茁壮成长的指导者和指路人，是高校学生教育管理的主要力量。随着当前高等教育改革 的不断深化及高校竞争机制的引入，辅导员工作由以往单纯的政治指导逐渐转变为包括学 生思想政治教育、日常事务管理、心理疏导就业指导、生活服务等工作在内的全方位指导。 辅导员在学历层次、数量上均呈现出逐年增加的趋势。 在高校实际工作中，专职辅导员队伍中存在的人员不稳定、流动性大的特点,已成为 高校学生工作队伍专业化、专家化、职业化建设的中的突出问题和影响学生管理与教育的 重要因素之一。为更好地适应社会发展需求,提高辅导员的综合素质,准确给高校辅导员进 行清晰的职业生涯规划与定位,为高校学生工作建立一支稳定、专业、高素质的辅导员队 伍,高校应在建立的辅导员职业生涯规划中,逐渐引导辅导员消除职业倦怠感,进而正确认 识岗位,合理规划职业,从而实现个人、学校、社会的可持续发展。 在教育主管部门关于辅导员队伍建设的相关文件相继出台后,辅导员专业化、专家化、 职业化建设问题逐渐成为关注的问题。高校辅导员队伍建设迎来了发展机遇，同时也面临 着巨大的挑战。辅导员队伍的职业化方向成为了辅导员队伍建设的发展趋势，但在如何实 现辅导员职业化方面却没有形成可供参考的可以具体实施的具体理论与办法。 本文以青岛大学为例，通过实际案例分析研讨，探讨了高校辅导员职业生涯发展的现 状以及存在的较为突出的几个问题：第一，岗位定位不明晰，专业化职业化水平低；第二， 辅导与个人发展前途渺茫，缺少理论与政策支持；第三，科研能力弱、理论指导实践不够； 第四，繁重的工作任务和相应的待遇不对称；第五，学校评价虽高，但稳定系数很低。由 此为基础，提出从辅导员自我认识和社会认知，专业化、专家化、职业化建设的途径和方 法等多个方面着手加强辅导员职业生涯的发展与规划；最后，根据工作实践，提出建立开 放的辅导员职业化工作系统和辅导员职业化生涯体系支持系统，为高校辅导员职业生涯规 划提供理论支持和可操作依据。 关键词：高校；辅导员；职业生涯；职业化；专业化 分类号：G412 Research ON College Counselors’ Career Planning Abstract College Counselor is one of the most important parts of teacher team and administration in university. They have the dual identity of both teachers and cadres. They are the front-line educators and organizers in giving ideological and political education to college students; they are the instructor and guide to the healthy development of college students; they are the major workforce in educational management of college students. With the reform of higher education and the introduction of competition system in university, counselor’s job is not the single political instruction but also the overall guidance as to ideological and political education, management of daily affairs and giving to college students’ suggestions on job opportunities, on psychology and living service.
