工作(组织)匹配、情绪幸福感对创新 行为的效应

摘要:
在已有文献的基础上,将员工-工作(组织)匹配、情绪幸福与创新行为三者的 关系纳入整体研究框架,探索三者之间的效应机制。研究表明:价值观匹配和能 力-要求匹配对创新行为有显著正向影响,供给-需求匹配对创新行为有显著负 向影响;价值观匹配和供给-需求兀配正向影响工作热情,能力-要求匹配负向影 响工作沮丧。价值观匹配和供给-需求匹配均通过工作热情影响创新行为。其中, 工作热情在供给-需求匹配与创新行为的关系屮发挥遮掩效应。因此,企业在员 工甄选环节需注重人与工作、组织的匹配,以激发员工工作热情,降低员工工作 沮丧,进而促进员工创新行为。

Abstract:
On the basis of the previous 1 iteratures, the research takes the relati on ship of employee-environment f i t and affec tion wellbeing at work as well as irinovation behavior into the overall research framework to explore the mechanism of influence of affection well-being at work on relationship between employee-environment fit and innovation behavior. The results show that: (1) person-organization value fit and ability-demand fit have significant positive effects on innovation behavior, while supply-need fit has a significant negative impact on innovation behavior; (2) person-orgeinizeition value fit and the supplyneed fit have signifiednt positive influcncos on the enthusiasm at work, ability-demand fit has a significant negative influence on the depression at work, and ability-demand fit has a significant negative influence on the depression at work; (3) person-organiza.tion value fit and supply-need fit affect innoveition behavior partly through the enthusiasm at work. What s more, the enthusiasm at work has suppressing effect on the relationship between supply-need fit and innovative behavior.The enterprises should pay more attention to the value fit and the ability-demand fit in employee selection process, and appropriately meet the needs of employees so as to improve the staffJ s work enthusiasm, reduce employee frustration, and then promote innovation behavior of employees.
