AbstractAs the competition between people is fierce, and the staffs working content becoming more and more professional and specific, work alienation is becoming a common phenomenon of work, thus received more and more attention of researchers. International scholars have done a lot research about work alienation, but the domestic scholars rarely research about this topic.This research will study the Influence mechanism of paternalistic leadership on work alienation from the perspective of interpersonal relations theory. Based on the past research, the dissertation first reviewed the existing theory about radical innovation, the appraisal pressure of scientific research and interpersonal competition, etc. Combined with the personal interview, we then put forward the whole research model and related hypotheses. Next, We investigated 206 employees of one company and conducted a questionnaire survey. Finally, through the statistical software of SPSS 19.0 and LISREL 8.5, we analyzed the 198 valid questionnaires and found that most of the original hypotheses were supported.The dissertation mainly drew the following conclusions: (1) work alienation of Chinese employees can be divided into three dimensions: work incompatibility, social isolation and self-estrangement.Paternalistic leadership has a significant influence on work alienation, Benevolent leadership has a significant negative effect on social isolation and self-estrangement; moral leadership has a negative effect on all dimensions of work alienation; and authoritarianism leadership may positively effect work incompatibility and social isolation.Organizational justice, perceived organizational support and person-job fit can regulate the relationship between paternalistic leadership and work alienation. Organizational justice will enhance the moral leadership‘s negative influence on work incompatibility.
