I I 摘 要 随着知识经济时代的到来，知识已成为生产力、竞争力和经济增长的关键， 知识型员工的重要性也日渐突出。由于知识型员工有很多新的特点，知识型员工 的激励也就不同于普通劳动者，此外，不同类别的知识型员工其激励方式也会有 所不同，有效的激励知识型员工十分困难，所以研究知识型员工的激励是十分重 要的。 本文首先提出知识型员工激励问题的研究背景、意义，阐述了知识型员工的 概念与特征及知识型员工在当今时代的重要性；其次介绍了迄今为止国内外有关 知识型员工的激励理论，阐述了国外对激励机制的研究现状；然后以皖南烟叶有 限责任公司为案例，结合该公司知识型员工激励的现状与前文介绍的理论基础， 构建出适合我国企业的知识型员工激励机制，指出公司知识型员工激励存在的问 题，并提出改进建议。 本文所做的工作主要包括以下三点： 一是搜集整理国内外关于激励的理论，和国外关于知识型员工激励机制的研 究成果，并进行分析； 二是分析我国知识型员工激励的因素，进而构建适合我国企业的知识型员工 激励机制； 三是调研皖南烟叶有限责任公司与本文研究相关的资料，包括员工构成、知 识型员工激励现状、公司激励机制等等，结合本文构建的知识型员工激励机制， 对皖南烟叶有限责任公司知识型员工激励进行分析，并提出改进建议。 本文的不足之处在于：一是选取企业范围狭窄，仅以皖南烟叶有限责任公司 为研究对象，得出的研究结果使用范围较窄，因为不同行业、不同地区的企业， 其知识型员工的构成与需求是不同的，要作具体分析，本文的研究成果只能作为 借鉴；二是知识型员工激励机制的措施也远不仅是本文所提到的那些，笔者对有 关理论、问题和措施的研究还远不够透彻。 关键词： 知识经济； 知识型员工； 激励机制 II II Abstract With the approach of knowledge economy era, knowledge has been the critical factor for productivity, competitiveness, and economic growth, which makes knowledge employees become more and more important. Due to the emerging unique characteristics, the stimulus to knowledge employees is different to that of ordinary employees. In addition, each sort of knowledge employees has their own stimulus form, which makes it very difficult to effectively stimulate them. Therefore, the study of knowledge employees’ incentives is very important. The paper first introduces the research background and significance of knowledge employees’ stimulus issues, and states the concept of knowledge employees and their modern times significance. Second, the stimulus theories concerning to knowledge employees from both home and abroad since then are also introduced, followed by the study status quo of stimulus systems from abroad. In the end, taking Wannan Tobacco Co. Ltd. as a study case and combining the current situation of the companys stimulus of knowledge employees, a knowledge employees’ stimulus system is constructed to suit our enterprises.
