近年在中国内陆频频出现的用工荒以员工频繁离职跳槽等现象,正有愈演愈 烈之势,离职在国内国外都受到了学者和管理实践者的高度关注,传统离职理论 对离职现象解释力不足,促使本研究借用个人与环境匹配 ( P-E fit ) 理论为基础, 引入工作信仰这一新构念,结合文化维度构建文化维度对工作信仰与离职意图关 系间的调节模型,并提出了相关研究假设。通过对西安市企业群和全国范围内的 网络问卷的发放和数据采集,运用分层回归分析对本研究所提出的研究假设和理 论模型进行了检验。通过实证研究发现:员工的工作伦理信仰越强,离职意图就 越强;员工的组织承诺信仰越强,离职意图就越弱;持有较强人道主义信仰的员 工,离职意图就越强,同时说明了文化维度在工作信仰与离职意图关系中所起的 调节作用。对离职现象作出了新的解释,加深了对处于新引入的工作信仰理论的 理解,同时产生了信仰匹配因子,丰富了工作嵌入中组织匹配这一关键结构因子 的内涵。
本研究对改善组织中员工离职行为具有现实意义,组织可以有意识、有计划地 在组织内主张并塑造较低的权力距离、较低的不确定规避以及重视并尊重个人利 益的个人主义文化,而不是一味强调组织和群体利益、抑制员工个人需求的集体 主义文化,同时对组织内部员工的工作信仰状况加以了解,将这些管理实践与员 工持有的劳资疏离信仰、参与信仰、组织承诺信仰匹配起来进行调节,使员工个 人与组织朝着互补性匹配、双方共同获取各自所需的良性交互状态迈进,以此减 少员工的离职意图,进而阻止员工进一步发展为离职行为。当然,本研究仍存在 不足之处,有待更加深入与精细的后续研究。

The phenonnenon that employees turnover and shortage of labors happen frequently in the chinese inland in rencent years,and which getting worse ,tunrover is concerned by international scholars , the tradational turnover theory have lost explanatory power,which driving present research to borrow the person-organization fit theory as theoretical base,introducing a new concept named beliefs about work,
combining culture dimensions to build a relationship model between beliefs about work and turnover intention,the culture dimension play a moderate role in this relationship, then the hypotheses is proposed. the datas collected from a enterprise center,a classroom about MBA and Master of Engineer,some financial and estates enterprsie group located a business circle,some enterprise group to join a recruitment meeting in xi?an,added some electric questionary adopted online answered facing whole china inland.
