员工情绪劳动 心理资本与工作绩效的关系分析-analysis of the relationship between employees emotional labor psychological capital and job performance
摘要随着社会经济的发展,绩效已成为各行各业关注的焦点。自提出工作绩效以来,企事业单位的管理者便将其作为组织管理和考察体系中的关键指标引。同时,被纳入企业组织管理、考察体系的指标除了工作绩效还有心理资本和情绪劳动。这些新指标的纳入为企业的发展壮大提供了更多的机会与实力。因此,很多学者都对工作绩效、心理资本或情绪劳动进行了相关的研究,然而对于三者关系的研究却甚少。故本文采用文献分析与问卷调查相结合的方法来探讨员工情绪劳动、心理资本与工作绩效之间的关系。同时,还从内隐心理资本的新视角也对员工的情绪劳动和工作绩效进行研究。结果发现:(1)不同年龄阶段、工作年限和职位级别的员工,他们的工作绩效是存在显著差异的。虽然性别对心理资本没有影响,但是却与希望这个因子之间存在显著的差异;(2)员工的受教育程度会影响其心理资本和情绪劳动。本科学历的员工心理资本水平最高,而硕士以上学历的员工对情绪劳动策略的运用最合理;(3)情绪劳动、心理资本与工作绩效各个维度之间都存在相关性,表层扮演行为与这些维度存在负向相关;(4)情绪劳动和心理资本能在一定程度上预测工作绩效的各个维度;(5)心理资本在情绪劳动与工作绩效的关系中起着部分中介作用;(6)内隐心理资本与情绪劳动中的表层扮演行为存在负向关系,与深层扮演行为存在正向关系;(7)内隐心理资本与情绪劳动、工作绩效之间存在相关关系。由此,本研究表明情绪劳动、心理资本与工作绩效三者之间是紧密联系的,企业或组织在考核员工工作绩效时应考虑多方面的因素,尤其是员工的心理因素。同时,企业还应积极挖掘员工内在的心理资源,如心理资本和情绪劳动,通过它们与工作绩效的关系来更好的利用它们为企业服务。关键词:情绪劳动心理资本工作绩效创新绩效内隐ABSTRACWiththedevelopmentofsocialeconomy,theperformancehasbecomethefocusofconcernofthesocialfromallwalksoflifeallin.Sinceperformanceisputforward,theenterpriseorbusinessunitmanagersfirstintroducingthekeyindicatorsinthemanagementandinspectionsystemoftheorganization.Includedintheenterpriseorganizationmanagementandinspectionsystemofindicatorsinadditiontojobperformanceandpsychologicalcapitalandemotionallabor.Thesenewindicatorsintoforenterprisedevelopmentprovidesamoreandmoreopportunitiesandstrength.Therefore,Manyscholarsonjobperformanceorpsychologicalcapitaloremotionallaborhascarriedontherelatedresearch,butforthethreeresearchisfew.SO,thisarticleadoptsthecombinationofdocumentaryanalysisandquestionnairemethodtoexploretheemployeesemotionallabor,psychologicalcapitalandworkperformanceinfluencerelationship.Atthesametime,alsofromanewperspectiveofimplicitpsychologicalcapitalhasonemployeesemotionallaborandjobperformancewerestudied.Theresultsshowedthat:(1)Differentagestages,levelsandpositionsofemployeesworkinglife,theirworkperformanceistheexistenceofsignificantdifferences.Althoughgenderhasnoeffectonthepsychologicalcapital,butwiththehopethatthefactorthereissignificantdifferencebetween;(2)Theemployeeslevelofeducationwillaffecttheirpsychologicalcapitalandemotionallab
