上海交通大学 M 上海交通大学 MPA 学位论文 公共科研机构高承诺工作系统研究 II II 型组织内的构成。 第四章是对高承诺工作系统的作用效果研究,通过对员工满意度和团队领 导对员工业绩评价的调查研究,验证高承诺工作系统的作用范围和作用效果。 第五章是针对现状和以上分析,从合理的构建高承诺工作系统和积极提升 组织承诺度方面给出建议。 本文在实证研究中,借鉴成熟的问卷结构,设计了有针对性的调查问卷, 较为严谨客观的从公共科研机构员工和领导两个层面了解了人力资源实践的现 状,并以此为支撑,分析了高承诺工作系统的运行和作用情况,在这个以往学 者较少涉及的细分领域内,对于提升组织承诺度和组织绩效水平提出了一些建 议。 关键词:公共科研机构,高承诺工作系统,事业单位,人力资 源实践 III III THE RESEARCH OF HIGH COMMITMENT WORKING SYSTEM IN PUBLIC RESEARCH INSTITUTE ABSTRACT High-commitment work systems is a human resources management system, which committed to improve the employee commitment to the organization. Previous studies had shown the human resource practices such as employee participation, performance (team and employee behavior) assessment, information sharing, which can improve the staff commitment and improve organizations performance. As the knowledge employees centralized organization, it’s important that public research institute to do organizational commitment for improving the overall performance. But there are difficulties for itself to implement the thorough commercialized human resources management because of institutional or mechanism’s difficult. The reasonable way introduction of high-commitment work systems will be helpful for getting out of trouble under the existing system frame. Based on the study of the strategic human resource management theory and the investigation employee job satisfaction and performance levels in many public research institutes, this paper try to find out the PAGE PAGE IV construction factors and methods of high-commitment work systems in public research institute. And the paper try to show that the influences of the different combinations of human resource practices.
